If you look at the reference pic...you'll see that the light source is coming from the right hand side...what you have done is made the light source directly in front of your ninja...this style is called pillow shading..it is frowned upon in pixel art...also using dithering in the way you have is unnecessary

ionically, even if this is suposed to be a pillow, it doesn't mean it has to be pillowshaded.
